Beyond Inclusion: Embracing Authenticity and Building Psychological Safety

Abstract

Authenticity in the workplace is a pivotal factor in dismantling the obstacles faced by marginalized cohorts within organizational settings. To mitigate hurdles encountered by these underrepresented groups, organizations are compelled to deploy strategies aimed at
surmounting challenges associated with authenticity and fostering inclusivity. This study
analyses the processes to foster authenticity at work, including the fundamental role of the
leader. The sample consisted of 106 workers from different ethnic backgrounds, predominantly from South African descent. The main objective of the study is to explore a model with relationships between Inclusive leadership and Authenticity at work mediated by Team psychological safety, analyzing the moderator role of an inclusive climate between the relationship of Inclusive leadership and Team psychological safety. The results confirmed a full mediation of Team psychological safety between Inclusive leadership and Authenticity at work. The findings highlight that providing psychological safety in teams is a pivotal construct between an inclusive leader and a state of authenticity for employees within group dynamics. These findings suggest that a leadership fostering and sustaining team psychological safety is essential for optimizing the advantages of workplace authenticity, while recognizing the ongoing significance of an inclusive climate and inclusive leadership.
